Okul temelli mesleki gelişimin etkililiğinin incelenmesi: Fenomenolojik bir çalışma

Özet
Sürekli değişen ve değişmeye devam eden dünyada değişimin gerekliliklerini bireylere aktarmada büyük rol oynayan öğretmenlerdir ve öğretmenlerin de değişen ve dönüşen dünyada öğretmenlik mesleği ile ilgili gelişmelere ayak uydurabilmeleri için mesleki eğitimler ile desteklenmesi gerekmektedir. Bu çalışmada amaçlanan; okul yöneticisi ve öğretmenlerin okul temelli mesleki gelişim modeli ile ilgili ne bildiklerini öğrenmek, OTMG modelinin okul yöneticisi ve öğretmen görüşleri alınarak okullarda nasıl geçtiği ve ne tür etkinlikler yapıldığını tespit etmek, öğretmen ve okul yöneticilerinin OTMG modelinden beklentilerini, OTMG sürecinde yaşadıkları zorlukları ve bunlara nasıl çözümler bulduklarını ortaya koymaktır. Bu çalışmada nitel araştırma yönteminden yararlanılmıştır. Nitel araştırma desenlerinden fenomenoloji deseni kullanılmıştır. Bu araştırmanın örneklemini Kocaeli ili Gebze ilçesinde görev yapmakta olan ve araştırmaya gönüllü olarak katılım sağlayan beş (5) öğretmen ve beş (5) okul yöneticisi oluşturmaktadır. Katılımcı seçiminde amaçlı örneklem yönteminden yararlanılmıştır. Araştırma verileri yarı yapılandırılmış görüşme formu ile toplanmıştır. Toplanan veriler içerik analizi yöntemi ile çözümlenmiştir. Yapılan araştırmanın sonucunda OTMG'nin genel olarak öğretmen ve okul yöneticileri tarafından bilindiği görülmüştür. OTMG etkinlikleri öğretmen ve yöneticilerin aktif katılımları sağlandıkça ve güncel, öğretmenlerin işine yarayacak etkinlikler yapıldıkça eğlenceli, keyifli ve verimli geçtiği sonucuna varılmıştır. OTMG faaliyetleri öğretmenlerin sınıf içinde yöneticilerin de okul içi ve idari işlerde işlerine yarayacak etkinlikler olduğunda faaliyetlerin mesleki gelişime katkısı olduğu görülmüştür. Öğretmen ve okul yöneticilerinin OTMG faaliyetlerinin sonunda ek ders ücreti, başarı belgesi, yönetici görevlendirme ek puanı vb.gibi maddi beklentilerinin olduğu; eğitimlerin yüz yüze olması, öğretmen ve yöneticilerin bu eğitimlerde aktif olması, eğitimleri de alan uzmanı veya akademisyenlerin vermesi gerektiği sonucuna ulaşılmıştır.
In a constantly changing world, teachers play a crucial role in conveying the necessities of change to individuals. To keep up with the developments in the teaching profession in a changing and transforming world, teachers need to be supported through professional training. The aim of this study is to learn what school administrators and teachers know about the school-based professional development model, to determine how the school-based professional development model is implemented in schools by gathering the opinions of school administrators and teachers, and to identify the types of activities conducted. Additionally, the study aims to reveal the expectations of teachers and school administrators from the school-based professional development model, the challenges they face during the school-based professional development process, and how they resolve these challenges. In this study, qualitative research methods were utilized. The phenomenology design, one of the qualitative research designs, was employed. The sample of this study consists of 5 teachers and 5 school administrators working in the Gebze district of Kocaeli province who voluntarily participated in the research. The purposive sampling method was used for participant selection. The research data were collected through a semi-structured interview form and analyzed using the content analysis method. The research results indicated that the School-Based Professional Development (SBPD) is generally known by teachers and school administrators. It was concluded that SBPD activities in schools are enjoyable, pleasant, and productive when teachers and administrators are actively involved and when the activities are current and beneficial to teachers. SBPD activities were found to contribute to professional development when they included activities useful for teachers in the classroom and for administrators in school and administrative tasks. Teachers and school administrators were found to have material expectations such as additional lesson fees, certificates of achievement, additional points for administrative appointments, etc., at the end of SBPD activities. It was concluded that the training should be conducted face-to-face, teachers and administrators should be active in these trainings, and the trainers should be experts or academics.
